If you’ve got new leaders finding their footing, technical experts who’ve been promoted into management, or metrics telling you that leadership capability is holding you back, let’s talk about building a program that fits.

Who This Is For

This is built for small to mid-sized organizations that know they need to develop their leaders but don’t have a full internal training team to do it and for whom a generic post-secondary certificate program is too expensive and too far removed from their day-to-day reality.

Organizations usually come to us for one of a few reasons:

  • Turnover. A wave of departures has left new people in leadership roles who’ve never been trained to lead.
  • Promotion. Your best technical people are now managers. They’re excellent at the work, but leading the people who do the work is a different job.
  • Succession. You can see retirements and moves coming, and you want a bench of ready leaders before you need them.
  • The metrics. Engagement is down, surveys are flagging leadership, and you know capability is affecting results.

Why This Works When Other Training Doesn’t

Most leadership training doesn’t change much.

Talking isn’t training. People sit through a session, nod along, and go back to doing exactly what they did before.

A leader clicking through an online module and passing a quiz at the end hasn’t been developed, they’ve just checked a box.

Real behaviour change takes more than content.

A good leadership development program is more comprehensive. It’s built around your organization, delivered over time, and designed to change how your leaders lead.

That’s the work we do at Hone.

Every program we build is grounded in proven adult learning principles:

  • Facilitator-led instruction to introduce the concepts and frameworks.
  • Reflective learning through assessments, personal action plans, and journaling.
  • Workplace application between sessions with practical on-the-job assignments, followed by group reflection at each session on what worked, what didn’t, and how to solve it together.
  • Experiential learning through case studies, real scenarios, roleplay and targeted practice for skills like feedback, coaching and difficult conversations.
  • Peer learning through small groups discussions and accountability partnerships that meet between sessions and become a lasting support network.
  • Individual support through optional one-on-one coaching, facilitator office hours, and access to experienced facilitators for guidance on real workplace situations.
  • Leadership accountability through ongoing commitments, reflection, and practical action planning that reinforces learning over time.

It’s delivered as a cohort, in person or virtually or a mix of both, so participants build relationships and hold each other to the work. That network is often what people value most, long after the program ends.

We Handle the Entire Process

A great program isn’t off-the-shelf. It’s customizable, scalable, and repeatable. We partner with you across the whole journey:

We start by getting clear on what your leaders actually need, both the gaps today and the skills your organization will need down the road. If you’ve already done this analysis internally, great, we build from it. If you haven’t, we can handle it for you.

We help you build the case for the investment: what the current problem is costing you, and what you stand to gain, then identify the internal sponsor who’ll champion it. Strong senior backing is what keeps a program from sliding down everyone’s to-do list.

We design around your real constraints: what you can spend, over what timeline, at what frequency, in person or virtual. The program flexes to fit your organization, not the other way around.

We build the content around clear, agreed-upon objectives, organized through our Better Leaders, Stronger Teams, Healthier Workplaces framework and tailored to your leaders’ level. From the fundamentals of feedback and coaching all the way up to vision, strategy, and change.

We help you shape the cohort, frame participation as the opportunity it is, and market the program internally so leaders show up engaged and their own managers know how to support and reinforce the learning.

Using the Kirkpatrick model, we measure reaction, learning, behaviour change, and results. Then review and evolve the program over time, because what happens after the training is what makes it stick.

The Impact You Can Expect

A well-run leadership program doesn’t just develop individuals. The effect ripples outward:

  • Stronger retention and engagement because good leaders bring out the best in people and inspire them to stay.
  • A pipeline of next-generation leaders ready before you need them.
  • Leadership consistency across teams, so the experience of being led doesn’t depend on who your manager happens to be.
  • More self-sufficient teams that keep performing when the leader steps away.
  • Problems surfaced early because people feel safe to speak up, ask for help, and admit mistakes.

It’s an investment of time and money up front. But set that against what turnover, disengagement, and leadership gaps are already costing you every year, and the choice gets clear.

What Clients Say

“Safety and Risk Services is committed to leadership development and Randy has been instrumental in the evolution of our program. We identify high-potential leaders and give them a nine-month program with monthly sessions. Randy develops the curriculum, facilitates the sessions, and provides regular updates. What I love is that participants form triad groups that continue to support each other long after the program ends.”

— Rae Ann Aldridge, Executive Director, Safety & Risk Services, The University of British Columbia

“I’ve always believed in investing in people. Promoting a great operator doesn’t automatically make them a great supervisor. People need training to develop those skills, and when you invest in them, it pays off. The training Randy did with us stuck and made a real difference. We integrated it into daily operations.”

— Bruce Marginson

“Randy is organized, thorough, and takes the time to understand a client’s needs and tailor his approach. His training is practical, engaging, and leaves participants with skills they can actually apply. He makes training valuable and enjoyable – even when it’s mandatory.”

— Kelli Van Leeuwen, Director, Human Resource Operations, Legislative Assembly of British Columbia
